Organizations are currently experiencing a profound transformation in the nature of work driven by rapid advances in digital technologies, particularly artificial intelligence (AI) and data analytics. These technologies are increasingly influencing how organizations attract, develop, and retain talent, fundamentally reshaping the strategic role of human resource management (HRM) (Tambe, P., Cappelli, P. and Yakubovich, V., 2019; Strohmeier, S., 2020). In contemporary organizations, AI-powered analytics systems enable HR leaders to analyze large volumes of workforce data, generate predictive insights, and support more evidence-based decision-making across the employee lifecycle (Minbaeva, D., 2021).

Historically, HRM evolved from traditional personnel management, which focused primarily on administrative tasks such as recruitment administration, payroll, and labour relations. However, the emergence of Strategic Human Resource Management (SHRM) repositioned HR as a key organizational function responsible for aligning human capital with organizational strategy and competitive advantage (Wright, P.M. and McMahan, G.C., 2011). More recently, the integration of digital technologies has accelerated this transformation, giving rise to digital HRM, where advanced analytics and AI systems support strategic workforce planning and talent management (Strohmeier, S., 2020).

💡 Key insight: AI does not replace the strategic role of HRM; rather, it extends HR’s capacity to make faster, more predictive, and evidence-based decisions.

Artificial intelligence has become particularly significant in the area of strategic talent management, which focuses on identifying, developing, and retaining employees who contribute most significantly to organizational performance (Collings, D.G., Mellahi, K. and Cascio, W.F., 2019). AI-driven HR systems are increasingly used to enhance recruitment processes, predict employee turnover, support performance evaluation, and personalize learning and development programmes (Tambe, P., Cappelli, P. and Yakubovich, V., 2019). These capabilities enable organizations to move beyond reactive HR practices towards proactive workforce management strategies supported by predictive analytics.

Despite these opportunities, the increasing reliance on AI technologies in HR decision-making also raises important ethical and organizational challenges. Scholars have highlighted concerns regarding algorithmic bias, employee privacy, and transparency in automated decision-making systems (Raghavan et al., 2020). Consequently, organizations must carefully balance technological innovation with responsible governance frameworks that ensure fairness, accountability, and inclusivity in HR practices.

Considering these developments, the following discussion explores the implications of artificial intelligence for strategic talent management and the future workforce. Drawing on contemporary HRM literature and emerging organizational practices, the analysis evaluates both the strategic benefits and ethical concerns associated with AI-enabled HR systems. The discussion is structured around key HR functions to provide a comprehensive understanding of how AI technologies are reshaping the strategic role of HRM in modern organizations.
